Barriers to Creating Effective Microlearning
By Carla Torgerson and Sue Iannone
As we've discussed in previous articles, microlearning techniques can be extremely useful for a range of training needs. But what gets in the way of creating effective microlearning? Here are four critical challenges that prevent organizations from successfully implementing microlearning programs — and strategies to overcome each.
Barrier 1: Learner Accountability Deficit
Getting learners to actually engage is the central challenge. "The company could make it mandatory to participate and then track utilization. That generally gets people moving." But when that's not an option, alternatives include:
- Design learning directly relevant to job tasks using "just in time" approaches
- Engage managers to reinforce participation through one-on-one conversations
- Send targeted email reminders emphasizing job relevance
- Implement incentive programs like contests or drawings
Barrier 2: Accessibility Challenges
Microlearning must function across devices and contexts where learners work. If your learning management system lacks mobile compatibility, alternative delivery methods become necessary — such as email distribution or custom portals. Evaluate whether mobile delivery is truly essential before committing resources to it.
Barrier 3: Time Integration Issues
This barrier closely connects to accountability. When microlearning directly supports job performance and learners understand the personal benefit, they're more likely to prioritize participation despite competing demands.
Barrier 4: Performance Measurement
While quantifying learning's impact on performance remains L&D's persistent challenge, microlearning offers advantages. "Changes in performance can be much more easily linked to a 5-minute, highly-focused microlearning module than to an hour-long e-course," making causal connections clearer and more measurable.
Success requires strategic planning that addresses each barrier systematically, rather than assuming microlearning formats guarantee adoption.
